Future-Proofing Your Skills Gap

Since talent has become a strategic topic for any executive who wishes to thrive in 2020 and beyond, it should top of mind for every manufacturing and distribution business owner or executive. Have you put time aside to think about this critical topic with your top team? If not, stop now and do it!

We have recently re-surveyed manufacturing and distribution executives, hiring managers, and related trusted advisors.  There is unanimous agreement that the skills gap remains. We also talked with business owners and executives from a wide range of manufacturing and distribution industries.

Talent is a hot topic for several critical reasons:

  1. Demographics – As baby boomers retire, it is leaving a gap in experience and expertise. It is a struggle to absorb or replace adequately.
  2. Technology – With the increase in technology required to run our businesses while providing not only a superior customer experience to grow but also with high levels of profitability and working capital, having talent with the skills to maximize the use of technology is essential. It is also changing the makeup of the talent required.
  3. Skilled Trades – There is a significant gap in the skilled trades such as CNC operators. There hasn’t been enough focus on the high school and community college career path into the sector. Those that find a way to bridge this gap have a leg up on the competition.
  4. Leaders – Whether high-tech or low-tech, leaders play a pivotal role in performance. It is FAR too often we see executives trade down to save money instead of looking at the return on investment over a multi-year period!
  5. Complexity – We live in a global, complex world with increasing rules and regulations to navigate.

How can we future-proof talent? There are a few priorities we should pursue immediately.

  1. Think Ahead: Don’t hire, retain and train for what is needed today. Instead, focus on where you’ll need to be in one year to thrive.
  2. Partner: If you need skilled trades, technology savvy resources and the like, consider partnerships. Successful executives have set up programs with local community colleges, partnered with trade associations such as the Association for Supply Chain Management (APICS – listen to the video below), collaborated with a makerspace academy such as Vocademy, brought in trsuted advisors, collaborated with competitors and more.
  3. Evaluate Technology: Evaluate which technology will provide a return on investment and spur profitable growth. There is no need to chase shiny objects but you should think prudently about how to accelerate success.
  4. Mentor: There is little better than establishing a mentoring process. Although training can be effective, people learn quickest through behavioral change modeling and feedback.
  5. Be attractive: You are in competition for your talent – both retaining top talent as well as finding new talent.

Proactively addressing this Skills Gap and future-proofing your manufacturing operations and extended supply chain is cornerstone to growth plans.

Are You Waiting Too Long to Future-Proof?

Although most economists do not see an immediate recession, there are plenty of concerning signs along with global volatility. Unfortunately, concern alone can create a recession unrelated to underlying factors. Meaning, we could have terrific fundamentals and results yet still go into a recession if fear takes over! I wouldn’t want to be dependent on avoiding fear in the marketplace. Would you?  This is why it’s important to future-proof manufacturing operations and the extended supply chain!

The worst thing you can do is wait for a recession to act. It is similar to a natural disaster. For example, when my house burned down in a fire, I was fortunate that it was an isolated incident. I was able to find alternate housing nearby while the house was rebuilt. I was also able to gain priority with a builder, etc. Instead, if I was caught in one of the devastating California fires, I would be one of many people struggling with the aftermath. Of course, I would be a pebble in a sand quarry in that case. The same is true would be true with a recession, global unrest or a natural disaster. Have you thought through how you will continue operations to satisfy customer demand?

One Tip to Implement This Week:
We’ll make this quite simple: Stop and determine if you have backup plans at a minimum.

Think through the following:

  1. Sources of supply
  2. Resources, skills and trusted advisors who support the business
  3. Operations
  4. Logistics infrastructure
  5. IT and ERP system infrastructure

What are you going to do about it? Are you willing to invest in future-proofing? I’d be willing to bet that any executive willing to make prudent investments in future-proofing might have to take a temporary ‘hit’ with the initial investment but will surpass the competition by a minimum of 10 fold in the future.

For example, one of our clients thought about what they should do to get ahead – not just survive. When the competition was increasing capacity in China, our client was moving out of China and into Vietnam. They were ahead of the curve and had far less roadblocks and bottlenecks along the way to overcome. There is definitely something to be said about being early to the party and leading the way.

Think about taking a calculated risk to lead instead of follow. In today’s Amazon-impacted world, you cannot afford to be a follower!

In today’s manufacturing world, exports are a significant opportunity for manufacturers to grow and diversify their business. In fact, statistics show that 95% of consumers are outside of the United States, and most countries see U.S. exports as highly desirable. October is Manufacturing month, a time when the spotlight shines on the industry. Manufacturers contributed $2.38 trillion to the U.S. economy.  The National Assn. for Manufacturers reports that for every $1 spent in manufacturing, another $1.82 is added. “Despite reports to the contrary, manufacturing is growing and is significant. U.S. Manufacturing alone would be the 8th largest economy in the world,” Ms. Anderson adds. Over the past 28 years, U.S.-manufactured goods exports have quadrupled.  Over the next decade, 4.6 million manufacturing jobs will be needed.  Latest statistics show that in 2017, the 249,962 manufacturers in the U.S. accounted for $2,244.3B (11.6%) of the total U.S. output and employed 8.5% of the U. S. workforce.

“Despite what people hear about robotics and artificial intelligence (AI) taking over manufacturing jobs, manufacturers will continue to be a key employer. The jobs may change, but the need for talent will not,” she said. Ms. Anderson represents the Board for the Inland Empire Economic Partnership that is developing a consortium for advanced manufacturing and logistics success. She is also active with the Manufacturing Council of the Inland Empire where she heads the Innovation Awards for the Annual Summit.
